Abstract:
This study explores the positive effects of challenging stressors on individual job crafting, and the mediating effects of self-efficacy and promotion focus. By analyzing 238 questionnaire data collected, the research finds that challenging stressors positively affect employees' job crafting; and the self-efficacy of employees and promotion focus partly mediates the influence of challenging stressors on job crafting. This study discusses two different ways that challenging stressors affect individual job crafting, focuses on the positive effects of challenging stressors, enriches the mechanism of job crafting, and provides ideas for organizations to effectively manage employees to cope with the pressure in work.
