Abstract:
Purpose/SignificancePromotion of job embeddedness can not only reduce the frequent turnover situation of college graduates in the early stage of their career, but also influence positively the organizational behavior of employees, organizational citizenship behavior and organizational performance, bringing a long-term influence to the retention of talents and development of enterprises.
Method/ProcessAt present, the studies of job embeddedness are abundant, but few are the exploration of the antecedent variables of job embeddedness and their influence mechanism. This paper, from the perspective of organizational socialization, tries to construct the influencing mechanism model of organizational socialization stratics, organizational identification and job embeddedness on the basis of relevant studies at home and abroad. It takes college graduates employed in three years as the research object and uses empirical research methods to explore the impact mechanism of organizational socialization tactics on college graduates' job embeddedness with 339 valid questionnaires.
Result/ConclusionThe results show that the organizational socialization tactics has a significant positive impact on the job embeddedness of college graduates. Organizational identification plays a partial mediating role in the relationship between organizational socialization tactics and job embeddedness. In view of the research results, this paper puts forward some relevant management suggestions.
