Abstract:
As a passive extra-role behavior, compulsory civic behavior will not only cause exhaustion of employees’ emotions, but also waste organizational resources. Therefore, how to restrain compulsory civic behavior has been widely concerned by academic and practical circles. In this paper, the employees and their direct leaders of 54 teams in 11 enterprises are taken as research objects. Based on the impression management theory, cross-level models of superior-subordinate relationship, relationship practice and compulsory citizenship behavior are constructed from the individual and team levels, and the relationship among them is studied. The results show that superior-subordinate relations and relationship practice have a significant positive effect on compulsory citizenship behavior respectively; employee face concerns play an intermediary role in the relationship between superior-subordinate relations and compulsory citizenship behavior; relationship practice positively regulates superior-subordinate relations and employees’ face concerns. Based on the research conclusion, this paper puts forward some countermeasures and suggestions to reduce compulsory citizenship behavior.
