相对剥夺感如何影响员工建言行为核心自我评价与心理契约违背的作用

How Relative Deprivation Affect Employees' Voice BehaviorThe Role of Core Self-evaluation and Psychological Contract Violation

  • 摘要: 基于相对剥夺感理论、资源保存理论和人格特质等视角,探讨了建言行为的影响因素,构建了相对剥夺感、核心自我评价、心理契约违背与建言行为关系间的结构模型。通过相对剥夺感量表、建言行为量表、核心自我评价量表和心理契约违背量表对392名企业员工进行问卷调查,结果发现:相对剥夺感与建言行为呈负相关关系(r = − 0.35,p < 0.01);核心自我评价在相对剥夺感与建言行为间的调节效应显著(β = − 0.18,p < 0.001);心理契约违背的中介效应也显著(总效应c = − 0.28,p < 0.001,直接效应c′ = − 0.20,p < 0.01)。因此,核心自我评价对相对剥夺感与建言行为的关系起到调节作用,心理契约违背起到中介作用。研究结论有助于揭示建言行为的影响因素及内在机制,可为企业管理实践提供理论指导。

     

    Abstract: This paper discusses influencing factors of voice behavior, and constructs a structural model of the relationship between relative deprivation, core self-evaluation, psychological contract violation and voice behavior from the perspective of relative deprivation theory, resource conservation theory and personality traits. It has conducted a survey on 392 employees with scales of relative deprivation, voice behavior, core self-evaluation and psychological contract violation. The results show that significant negative correlation exists between relative deprivation and voice behavior(r = − 0.35, p < 0.01), core self-evaluation has a significant moderating effect between relative deprivation and voice behavior(β = − 0.18, p < 0.001), and the mediating effect of psychological contract violation is also obvious (total effect c = − 0.28, p < 0.001, and direct effect(c′ = − 0.20, p < 0.01). Therefore, core self-evaluation plays a moderating role between relative deprivation and voice behavior, and psychological contract violation plays a mediating role. The study may be helpful to reveal influencing factors and internal mechanism of voice behavior, which has theoretical guidance for enterprise management practice.
