Abstract:
In order to identify strategies for mitigating turnover intention among R&D personnel in technology-based SMEs, this paper developed a research framework focusing on "professional training", "job embeddedness", and "turnover intention". The study considered the moderating effects of employee gender, educational level, and hierarchy. Employing an empirical method involving a large-scale questionnaire survey and data analysis, the research revealed that professional training significantly reduced the turnover intention of R&D personnel. Job embeddedness played a mediating role, and the impact of professional training on employees with different characteristics varied. Beyond expanding the theoretical implications of job embeddedness and professional training theories and their application scenarios, the results of this thesis hold significant theoretical and practical value by systematically analyzing the influence of professional training on the turnover intention of diverse R&D personnel types.
