The Impact of Professional Training on the Turnover Intention of R&D Personnel in Technology-based Small and Medium-sized Enterprises: The Mediating Role of Job Embeddedness

  • 摘要: 为寻求降低科技型中小企业研发人员离职倾向的路径,文章构建“专业培训—工作嵌入—离职倾向”的研究框架,并考虑员工性别、教育程度和职位层级的调节作用,采用大规模调查问卷的实证方法,通过数据分析发现:专业培训显著降低了研发人员离职倾向,工作嵌入发挥了中介作用,不同特征的员工接受专业培训的效果不同。文章的研究成果丰富了专业培训、工作嵌入等理论内涵并拓展其应用情境,系统地剖析了专业培训针对不同特征研发人员离职倾向的作用机制,具有深刻的理论与实践价值。

     

    Abstract: In order to identify strategies for mitigating turnover intention among R&D personnel in technology-based SMEs, this paper developed a research framework focusing on "professional training", "job embeddedness", and "turnover intention". The study considered the moderating effects of employee gender, educational level, and hierarchy. Employing an empirical method involving a large-scale questionnaire survey and data analysis, the research revealed that professional training significantly reduced the turnover intention of R&D personnel. Job embeddedness played a mediating role, and the impact of professional training on employees with different characteristics varied. Beyond expanding the theoretical implications of job embeddedness and professional training theories and their application scenarios, the results of this thesis hold significant theoretical and practical value by systematically analyzing the influence of professional training on the turnover intention of diverse R&D personnel types.
